Setting the Foundation: Tips for Negotiating a Nanny Work Agreement

One of the most important steps in starting a successful nanny relationship happens before the first day of work: negotiating a clear, fair work agreement. Whether you’re a family hiring your first nanny or a caregiver stepping into a new position, a well-defined agreement sets expectations and helps prevent misunderstandings down the road.

At TLC Family Care, we’ve guided families and caregivers through this process for over 40 years, and we’ve found that the strongest working relationships almost always start with an open, honest conversation about the details. Here are a few key areas every nanny work agreement should address.

Compensation and pay schedule. Be specific about hourly or salary pay, overtime rates, how and when payment is made, and what taxes are being withheld. This is also the time to discuss paid time off, sick days, and holiday pay.

Hours and schedule. Outline regular working hours, expectations around flexibility, and how last-minute schedule changes or overtime will be handled on both sides. Don’t forget to include an inclement weather clause for snow days, ice storms, flooding and travel advisories. 

Job duties. A written list of responsibilities, from childcare tasks to light housekeeping or driving, helps avoid confusion about what is and isn’t included in the role.

Time off and notice. Address vacation time, sick leave, holidays, and the notice period expected from either party if the arrangement ends. Don’t forget to discuss and plan for inclement weather. 

House rules and communication. Discuss expectations around screen time, discipline approaches, food, outings, and how the family and caregiver will communicate day to day.

Negotiating these details up front can feel uncomfortable, but it’s far easier than addressing them after a disagreement arises. A written agreement, signed by both parties, protects everyone involved and builds the kind of trust that long-term nanny relationships are built on.
